It is important for healthcare leaders to make informed decisions for the organization and their patients. Collecting data is only part of the picture. After the information has been collected, the work begins to analyze the data for meaning or themes. The quantity of data can be overwhelming to a single researcher, but machine-based algorithms can process data that is vast in quantity (big data). In the healthcare delivery system, data scientists use big data to improve patient experiences, provide more positive healthcare outcomes, and reduce costs for the healthcare organization and patients. Additionally, big data can be used to make predictions regarding possible epidemics, improve decision-making policies, and reduce mortality-morbidity rates.
According to Delen, Sharda, and Turban (2023), “Big data and analytics instigate new ways to transform processes, organizations, entire industries, and even society altogether” (p.369). By incorporating and analyzing big data, caregivers can improve their diagnostic accuracy through the identification of treatment actions and outcomes.
In this week’s discussion address the following prompts in a minimum of 500 words:
    – Discuss the importance of big data and its contribution to improving health care outcomes for patients.
    – Describe how big data is changing the decision-making processes for administrative and clinical care.
    – Explain stream analytics and how it differs from regular analytics.
    – Describe the motivations for using stream analytics.
    – Discuss three problems that can be addressed or improved with big data analytics. Examples: Regulatory Compliance, Risk Management, Improved Customer Experience, Enhanced Security Efficiency.

    Final Discussion.Workplace Diversity

In 1980, psychologist Geert Hofstede introduced the cultural dimensions theory, which suggests that the behaviors of employees are based on the cultural norms and values of their country of origin. In total, he surveyed thousands of employees in 40 different countries and identified four initial clusters of cultural dimensions.

One of the cultural dimensions is called power distance. Power distance is the degree to which a country subscribes to a formal hierarchical structure and accepts an unequal distribution of power. In countries with high power distance, such as China and Russia, employees are more likely to accept decisions made by supervisors without criticism or resistance and less likely to approach or ask questions of supervisors. The opposite is true for countries with low power distance, like the United States. Imagine if an American employee publicly challenged a Chinese supervisor. If neither was aware of cultural differences, what kind of conflict might ensue? Hofstede’s theory illustrates how and why miscommunication and misunderstandings may occur in the workplace, especially if there is a lack of awareness about cultural differences.

In this Discussion, you will consider diversity-related challenges that occur in the workplace. As you do so, you will explore challenges related to ethnic and cultural differences, and dysfunctions among cross-cultural teams. You also will revisit the topic of discrimination from last week.

    Lanese Horton

Welcome to the final week! It has been a great run this term working alongside you all!

    **Workplace Diversity Challenge**

Gender-based pay disparity remains a systemic barrier across industries, including leading organizations like Apple Inc., as it is currently facing scrutiny following a class-action lawsuit around gender pay disparities and a hostile work environment for women (Stahl, 2023). The allegations stem from women across multiple departments alleging that they are consistently paid less than their male counterparts. Claims state that Apple benchmarks pay using prior salary data for disadvantaged women, but gaps also extend to performance reviews and promotion systems. In addition to pay inequities, complaints from previous employees allege inequitable promotional advancements (Cohen Milstein, n.d.). As the lawsuit has been granted to move forward, it could involve thousands of current and former employees.

These difficulties serve as an example of more general systemic problems related to gender inequality in the workplace, which has long been a concern in organizational settings. According to Homan et al. (2008), gender-based differences diminish team unity, damage trust, and suppress creativity, especially in settings where different perspectives are not respected.  Deliberate organizational change led by inclusive leadership and evidence-based intervention is necessary to address such issues.

An I/O Psychologist can intervene by applying systematic, evidence-based approaches to help Apple sufficiently mitigate disparities.

    **Conduct a Pay Equity Audit**

The practitioner would begin by conducting a comprehensive pay equity audit, examining performance indicators, gender, role, experience, and salary across various contexts. Leaders can use this data to uncover systemic inequities essential for raising awareness and driving change (Roberson, 2019). Such an audit transforms vague concerns into verifiable evidence, providing a concrete foundation for action.

**Diagnose Structural Bias in Talent Processes**

Next, the practitioner would examine hiring, promotion, performance management, and compensation systems. Research shows that biased mechanisms (e.g., reliance on prior pay, subjective promotions) perpetuate pay disparities (Nishii & Mayer, 2009). The I/O psychologist would recommend reforms such as standardized rubrics, calibrations, and blind screening processes to reduce subjectivity.

    **Facilitate Inclusive Leadership and Decision-Making**

Overcoming bias requires inclusive leadership. Cultural humility, bias awareness, and fair pay and promotion decisions should be primary topics of training programs. Leaders who provide an example of inclusivity promote psychological safety and lessen structural bias in hiring decisions, claim Nishii & Mayer (2009).

    **Build Reinforcement Systems**

To sustain progress, the practitioner can develop systems to monitor and reinforce pay equity:

    · Embed gender-based parity targets in performance reviews for managers.

    · Conduct periodic compensation equity reviews and tie results to leadership accountability.

    · Integrate equity metrics into corporate strategic objectives and executive dashboards, as Roberson (2019) suggested.

    **Enable Employee Feedback and Transparency**

Additionally, practitioners can engage employees from diverse identities through feedback tools such as listening sessions and pay-confidence surveys. Internal communication should also cascade transparently throughout the workforce wherever necessary, including greater visibility into pay structures to build trust and confidence (Homan et al., 2008). Enabling information to flow up and down organizational structures further supports this process. Such practices are essential for demonstrating organizational commitment while identifying and addressing disparities (Homan et al., 2008).

    **Wrap Up**

Combining rigorous data analysis, structural reform, inclusive leadership development, and sustained feedback mechanisms would support Apple in moving from legal defense to proactive, equitable talent management, reducing pay disparities, and strengthening organizational credibility.

    Assignment Prompt & Instructions

Posts to others should be a substantive post of approximately 250 words. You should also include at least one reference.  Please respond to the following classmate
    ### **Aerin Purefoy**
There are many people who are first generation college graduates who would love to have someone to look up to, mentor and guide them through their professional journey. After graduation, many people do not know where to begin in their job search and often times end up in positions that are not related to their degree. Some individuals are able to find positions within their field and do not know how to apply the things that they have learned to their professional role. However, if a mentorship program was available through their place of employment, they would gain the on-the-job and real-life application training that they need to be successful. In a world that is so diverse, it is very important for businesses to empathize and understand the needs of their employees and offer programs that will help them reach the next level.
    **Mentorship Program**
ACR Tech is a technology company that provides software development services for various companies. The technology industry includes a very diverse workforce that includes individuals from underrepresented backgrounds. Some of the employees are first generation college graduates and some come from other countries in order find employment. The mentorship programs at ACR Tech will partner the first-generation college graduate with a trained senior leveled employee that is in the same job position. The senior leveled employee will go through extensive training to learn how to be an effective mentor, how to identify and remove personal biases and inclusive leadership training. The mentorship program will be an extensive training that will partner the employee with a mentor for six months to one year. The mentee and mentor will set performance and career goals and work together to reach those goals. The mentor will need to help their mentee work through workplace challenges, personal, emotional and cultural challenges. The mentee and mentor will have monthly check-in meetings to ensure that the mentee is headed in the right direction.
    **Importance**
“Research consistently shows a strong link between retention and opportunities for development. A well-structured mentoring program serves as a clear and actionable road map, guiding employees along a meaningful career trajectory” (Beavers, 2025). When employees feel included and have been well prepared for their role, they will reach career satisfaction. It is important for employees to reach career satisfaction in order to increase employee retention. Effective mentorship programs will help the employees feel supported, valued and perform at a higher level. Mentoring underrepresented employees also helps to close knowledge gaps, encourage an inclusive work culture and create empathetic leaders. It is also very important to equip all leaders with the tools needed to perform at high levels in order to meet the company’s production goals and meet the customer demand.
    **Success Measuring**
Mentorship programs are very effective and beneficial if successfully implemented and managed. In order to measure the effectiveness of the program ACR Tech will gather metrics, both quantitative and qualitative. The data will be gathered through closed and open-ended surveys. ACR Tech will also evaluate the employee retention and promotion rates of the mentored employees versus the employees that did not go through the mentorship program. The program should also measure the retention and promotion rates of the mentors. When the workforce begins to see mentees and mentors being promoted, it will drive them to become mentees and mentors. Based on the qualitative and quantitative metrics results, ACR Tech will make adjustments to the mentorship programs as needed.
    **Impact on Retention**
” Employees with favorable perceptions of their organization’s corporate citizenship tend to experience higher levels of self-efficacy, hope, and optimism about work, leading to higher levels of emotional attachment and identification with the company. Research also suggests that a robust culture of mentorship can protect employee loyalty and wellness even in difficult times” (Mentoring programs in the workplace, 2024). Underrepresented employees will most likely choose to stay with a company that offers mentorship programs which will in turn improve employee retention rates. The employees will also work towards acquiring higher leveled positions. The increased retention rates will help ACR Tech save money on attrition and recruitment costs. The saved funds can be utilized in other areas of the business.
    **Conclusion**
Mentoring first generation college graduates will promote inclusion in the workforce, break barriers, increase job satisfaction, reduce attrition and build future leaders. ACR Tech is committed to diversity and inclusion and aim to provide all employees with the resources that they need to be successful. ACR Tech is committed to meeting our employees where they are and building them up from there. Creating a well-structured mentor program, that is measurable will allow ACR Tech to create an equitable and diverse work culture.
